Enacting Organizational Hierarchies through Communication:A Case of State-Owned Enterprises in China
<正>Drawing on enactment theory,this study examines how organizational hierarchies are created and maintained through communication and how hierarchy-related factors,such as bureaucracy and inequality,affect employee job satisfaction.Data were gathered from two large state-owned enterprises in P.R.China via in-depth interviews and survey. Results indicate that distinctive hierarchies were enacted through verbal and nonverbal behaviors of the employees in Chinese state-owned enterprises and the enactment of this organizational hierarchy was heavily influenced by Chinese cultural values.While hierarchy,accepted as taken-for-granted practice,had a positive effect on job satisfaction,hierarchy related factors such as bureaucracy and inequality negatively affected satisfaction.Findings suggest that the need to examine the impact of organizational hierarchy in cultural contexts and the need to reduce the level of bureaucracy and inequality to improve job satisfaction.
